Abstract
This study aims to analyze the influence of employee retention strategies on employee performance, as well as the mediating role of workload in this relationship, using a case study at PT Pertamina Hulu Rokan. The background of this research is based on the company’s need to retain competent employees while maintaining productivity amid the dynamic and competitive operational challenges of the upstream oil and gas sector. The research employed a quantitative approach, with data collected through questionnaires administered to 104 respondents who are employees of PT Pertamina Hulu Rokan. Data analysis was conducted using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS) with the assistance of SmartPLS software. The findings show that employee retention strategies not only have a direct impact on improving performance but also indirectly affect performance through the workload variable. More specifically, the analysis reveals that effective retention strategies such as providing clear career paths, competitive compensation, regular training, a safe work environment, and recognition of employee achievements help create a more organized and structured working environment. With appropriate retention strategies, workload becomes better managed: assigned targets align with employee capacity, work pressure decreases, and time allocation becomes more efficient. A balanced workload serves as an important link between retention and performance, as controlled workload enables employees to work with focus, make fewer errors, and maintain higher motivation to achieve targets. This synergy results in consistent and productive performance that not only benefits individual employees but also supports the overall achievement of the company’s goals. .
